지역문화재단의 경영자의 특성이 조직문화와 조직몰입에 미치는 영향 연구

본 연구는 경영자의 특성이 조직문화와 조직몰입에 미치는 영향을 확인하기 위해 가설을 설정하고 통계기법을 활용하여 실증분석을 하였다. 연구 결과, 경영자의 특성은 조직효과성에 유의한 영향을 미친다는 선행연구(Podsakoff, MacKenzie, Moorman, & Fetter, 1990)의 결과를 뒷받침하는 것으로 나타났다. 이는 경영자의 특성이 조직의 성과에 직접적인 영향을 미치기도 하고 간접적으로 전략과 구조에 따라 영향을 미치기도 하는 요인임을 확인할 수 있었다(이정민·최정민, 2019). 경영자에 의해 형성되는 조직문화(Pettigrew, 1979)는 조직성과에 영향을 미친다는 선행연구(최용호·신진교·김승호, 2003; 최소영, 2005; 하준철·이준우·정현선, 2019)의 결과와 일치하며, 특히 최근의 공공조직을 대상으로 조직문화가 조직효과성에 미치는 영향 연구(강제상·정원희, 2019; 박창순, 2021)의 결과와도 같다고 볼 수 있다.

The Impact of Manager Characteristics on Organizational Culture and Organizational Commitment in a Regional Cultural Center

This study hypothesized and conducted empirical analysis using statistical techniques to determine the effects of managerial characteristics on organizational culture and organizational commitment.
The results of the study support the findings of previous studies that managerial characteristics have a significant impact on organizational effectiveness. This confirms that managerial characteristics are a factor that directly affects organizational performance and indirectly affects it through strategy and structure. The results of this study are consistent with previous research that organizational culture formed by managers affects organizational performance, especially the results of recent studies on the impact of organizational culture on organizational effectiveness in public organizations.
The implications of this study are, first, that in order to ensure organizational commitment of organizational members, regular reviews of the characteristics of managers perceived by organizational members should be conducted and programs to strengthen the capabilities of managers based on these characteristics are necessary. Second, special activities of managers are required to form an organizational culture that enables employees to have a strong belief in and recognition of organizational goals and values.
This study is not only based on the perceptions of members of cultural foundations established by metropolitan local governments, but also has limitations in generalization as the results of a sample survey. Also, the scope of this study is limited to public organizations established by metropolitan local governments.
